Analisis Pengaruh Work-Life Balance terhadap Quiet Quitting pada Generasi Z melalui Mediasi Psychological Safety dan Work Engagement

Berhenti secara diam-diam telah muncul sebagai pola perilaku yang meluas di antara karyawan Generasi Z, yang semakin memprioritaskan kesejahteraan pribadi, batasan kerja yang jelas, dan keamanan psikologis di tempat kerja. Studi ini menyelidiki pengaruh Work-Life Balance terhadap Quiet Quitting melalui peran mediasi Psychological Safety dan Work Engagement. Pendekatan penjelasan kuantitatif digunakan, melibatkan 405 karyawan Generasi Z di Indonesia yang dipilih melalui purposive sampling. Data dianalisis menggunakan Structural Equation Modeling–Partial Least Squares (SEM–PLS) dengan SmartPLS 4.0. Temuan ini mengungkapkan bahwa Work-Life Balance me~miliki efek positif dan signifikan terhadap Psychological Safety. Psychological Safety juga berdampak positif pada Work Engagement, sementara Psychological Safety dan Work Engagement menunjukkan efek negatif dan signifikan terhadap Quiet Quitting. Hasil ini menunjukkan bahwa keamanan psikologis dan engagement bertindak sebagai faktor pelindung yang mengurangi kecenderungan karyawan untuk menarik diri secara pasif. Lebih lanjut, Work-Life Balance secara tidak langsung menurunkan Quiet Quitting melalui mekanisme mediasi Psychological Safety dan Work Engagement. Secara keseluruhan, studi ini menggarisbawahi peran sentral keseimbangan kerja-kehidupan, keamanan psikologis, dan keterikatan dalam membentuk perilaku kerja modern di kalangan Generasi Z. Hasil studi ini memberikan kontribusi teoretis bagi literatur perilaku organisasi kontemporer dan implikasi praktis bagi organisasi yang berupaya meningkatkan kesejahteraan dan mengurangi disengagement.
