Transformasi Digital Manajemen Sumber Daya Manusia: Mengintegrasikan AI-Enabled HRM, Employee Agility, Dan Innovative Work Behavior Untuk Kinerja Berkelanjutan

Abstract

Transformasi digital menggeser manajemen sumber daya manusia (MSDM) dari fungsi administratif menuju sistem strategis berbasis data, platform, analitik, dan kecerdasan artifisial. Namun, literatur menunjukkan bahwa manfaat Digital Human Resource Management (DHRM) tidak otomatis muncul dari adopsi teknologi; nilai organisasi bergantung pada kemampuan sistem digital untuk meningkatkan kelincahan karyawan, mendorong perilaku kerja inovatif, dan tetap menjaga legitimasi melalui tata kelola AI yang bertanggung jawab. Artikel ini bertujuan mengembangkan kerangka integratif yang menjelaskan jalur penciptaan nilai dari DHRM menuju kinerja berkelanjutan. Penelitian menggunakan structured integrative literature review terhadap 36 karya inti yang terbit pada 2017–2026 dan dipilih berdasarkan relevansi langsung, status peer-reviewed, keterlacakan DOI, serta kontribusinya pada DHRM, AI-enabled HRM, employee agility, innovative work behavior, dan sustainable performance. Sintesis menunjukkan empat temuan utama: DHRM merupakan kapabilitas sosio-teknis, employee agility menjadi microfoundation transformasi, inovasi karyawan mengubah kelincahan menjadi nilai, dan responsible AI governance menentukan apakah digitalisasi dipersepsikan sebagai pemberdayaan atau kontrol. Artikel menghasilkan model konseptual dan tujuh proposisi penelitian serta roadmap implementasi bagi organisasi Indonesia. Kerangka ini memperluas pembahasan DHRM dari efisiensi menuju adaptabilitas, inovasi, keberlanjutan, dan tata kelola yang berpusat pada manusia.
