Transformasi Digital Dan Kinerja Karyawan: Peran Mediasi Work Engagement Pada Karyawan Perusahaan Fintech Di Yogyakarta

Transformasi digital mengubah proses kerja, pola kolaborasi, dan tuntutan kompetensi karyawan, terutama pada industri financial technology (fintech) yang sangat bergantung pada teknologi dan data. Penelitian ini bertujuan menganalisis pengaruh digital transformation terhadap employee performance dengan work engagement sebagai variabel mediasi pada karyawan perusahaan fintech di Yogyakarta. Penelitian menggunakan pendekatan kuantitatif eksplanatori dengan purposive sampling terhadap 227 responden yang menggunakan teknologi digital dalam pekerjaan dan memiliki masa kerja minimal enam bulan. Data dikumpulkan melalui kuesioner skala Likert lima poin dan dianalisis menggunakan PLS-SEM. Hasil menunjukkan bahwa digital transformation berpengaruh positif terhadap work engagement (β=0,763; t=23,798; p<0,001) dan employee performance. Work engagement juga berpengaruh positif terhadap employee performance (β=0,564; t=8,067; p<0,001). Efek tidak langsung digital transformation melalui work engagement signifikan (β=0,430; t=7,534; p<0,001), sementara pengaruh langsung tetap signifikan (β=0,368; t=4,847; p<0,001), sehingga mediasi bersifat complementary partial mediation. Temuan menegaskan bahwa keberhasilan transformasi digital perlu disertai pengelolaan pengalaman kerja yang meningkatkan energi, dedikasi, dan keterlibatan karyawan.
