Pengaruh Hope, Self-Efficacy, dan Resilience Terhadap Safety Behavior melalui Work Engagement pada Industri Manufaktur

Abstract

Dalam industri pengolahan kaca, keselamatan kerja tidak hanya berbicara tentang perlindungan karyawan, tetapi berbicara juga tentang kelancaran produksi, kualitas produk, efisiensi biaya, dan kemampuan perusahaan memenuhi kebutuhan pelanggan. Pada lingkungan kerja yang memiliki tingkat risiko tinggi, satu faktor yang menentukan keberhasilan operasional perusahaan salah satunya adalah perilaku keselamatan karyawan. Oleh karena itu, faktor individu dan tingkat keterlibatan karyawan terhadap pekerjaan perlu dipahami untuk mendukung terciptanya perilaku kerja yang aman. Oleh karena itu penelitian dilakukan dengan tujuan untuk menganalisis pengaruh Hope, Self-efficacy, dan Resilience terhadap Safety Compliance dan Safety Participation melalui Work Engagement pada karyawan PT Prakatama Kreasi Unilindo. Penelitian menggunakan pendekatan kuantitatif dengan teknik total sampling terhadap 150 karyawan operasional. Data diperoleh melalui penyebaran kuesioner dan dianalisis menggunakan Partial Least Squares Structural Equation Modeling (PLS-SEM) dengan bantuan SmartPLS 4. Hasil penelitian menunjukkan bahwa Hope dan Self-efficacy berpengaruh positif dan signifikan terhadap Work Engagement. Hope juga berpengaruh positif terhadap Safety Compliance, sedangkan Self-Efficacy berpengaruh positif terhadap Safety Compliance dan Safety Participation. Sebaliknya, Resilience tidak menunjukkan pengaruh yang berarti terhadap Work Engagement maupun kedua dimensi perilaku keselamatan kerja. Pada penelitian ini ditemukan juga bahwa Work Engagement berperan dalam menjelaskan hubungan antara Hope dan Self-Efficacy dengan perilaku keselamatan kerja, namun tidak mampu menjelaskan hubungan antara Resilience dan perilaku keselamatan kerja. Penelitian ini mengembangkan model Saleem et al. (2022) dengan memisahkan psychological capital menjadi tiga dimensi, yaitu Hope, Self-Efficacy, dan Resilience, serta membedakan safety behavior menjadi Safety Compliance dan Safety Participation. Temuan penelitian menunjukkan bahwa pada industri manufaktur berisiko tinggi, perilaku keselamatan kerja lebih dipengaruhi oleh keyakinan terhadap kemampuan diri, kejelasan tujuan kerja, dan keterlibatan karyawan terhadap pekerjaannya dibandingkan kemampuan bertahan dalam menghadapi tekanan kerja.
