Leisure, Produktivitas, Dan Keadilan Waktu Dalam Organisasi: Systematic Literature Review Berbasis Self-Determination Theory Dan Work-Life Balance

Artikel ini bertujuan menyintesis hubungan antara leisure atau waktu luang dengan produktivitas kerja melalui pendekatan Systematic Literature Review (SLR) berbasis adaptasi PRISMA. Kajian ini berangkat dari persoalan bahwa leisure dalam organisasi sering dipersepsikan sebagai kemalasan atau pemborosan waktu, padahal berbagai studi menunjukkan bahwa leisure dapat berperan sebagai mekanisme pemulihan psikologis, sumber kreativitas, dan penguat kinerja berkelanjutan. Korpus kajian terdiri atas sepuluh artikel ilmiah yang membahas leisure dalam konteks makroekonomi, organisasi, dan individu. Analisis dilakukan melalui sintesis naratif dan pemetaan teoretis menggunakan Self-Determination Theory (SDT) dan Work-Life Balance (WLB). Hasil kajian menunjukkan bahwa hubungan leisure dan produktivitas bersifat non-linear. Kekurangan leisure dapat meningkatkan kelelahan dan menurunkan kinerja, sedangkan kelebihan leisure yang tidak terstruktur dapat melemahkan disiplin kerja. Leisure berkualitas, seperti istirahat terarah, leisure crafting, aktivitas bermakna di luar kerja, dan insentif berupa waktu luang, dapat mendukung pemulihan, kreativitas, inovasi, serta fokus kerja. Kajian ini juga menemukan bahwa akses terhadap leisure tidak selalu merata karena dipengaruhi oleh beban kerja, gender, tanggung jawab domestik, dan struktur organisasi. Implikasi artikel ini menekankan pentingnya desain kebijakan leisure yang produktif dan adil, seperti bonus waktu luang, micro-break, audit beban kerja, dan budaya kerja yang tidak mengglorifikasi overwork.
