Abstract

Penelitian ini bertujuan untuk menganalisis pengaruh Work-Family Conflict dan Kecerdasan Emosional terhadap Komitmen Organisasi dengan Kepuasan Kerja sebagai variabel mediasi pada karyawan perempuan yang sudah menikah di PT Maja Ruang Delapan Cluster Bali. Penelitian dilakukan pada tahun 2025 di Kabupaten Badung, Bali, menggunakan pendekatan kuantitatif dengan desain kausalitas dan analisis SEM-PLS. Seluruh populasi sebanyak 52 karyawan dijadikan sampel melalui teknik sensus. Data diperoleh dari kuesioner, wawancara, observasi, serta dokumen organisasi. Hasil penelitian menunjukkan bahwa Work-Family Conflict dan Kecerdasan Emosional berpengaruh positif dan signifikan terhadap Kepuasan Kerja. Namun, Work-Family Conflict tidak berpengaruh signifikan terhadap Komitmen Organisasi. Sebaliknya, Kecerdasan Emosional dan Kepuasan Kerja berpengaruh positif dan signifikan terhadap Komitmen Organisasi. Kepuasan Kerja terbukti memediasi secara penuh hubungan antara Work-Family Conflict dan Komitmen Organisasi, serta memediasi sebagian hubungan antara Kecerdasan Emosional dan Komitmen Organisasi. Temuan ini menegaskan pentingnya kecerdasan emosional dan kepuasan kerja dalam meningkatkan komitmen karyawan perempuan di industri hospitality.
