Abstract

Penelitian ini bertujuan menganalisis bagaimana program pengembangan kepemimpinan membangun talent pipeline yang berkelanjutan melalui transfer dan institusionalisasi relationship capital serta tacit knowledge di PT Mitra Iswara dan Rorimpandey Insurance Brokers (MIR). Penelitian menggunakan pendekatan kualitatif dengan desain single embedded case study. Data penelitian diperoleh dari wawancara semi-terstruktur dengan 13 informan dari tiga tier kepemimpinan, yaitu senior Division Head, mid-level manager, dan junior manager. Analisis dilakukan menggunakan thematic analysis Braun dan Clarke (2021) dengan dukungan perangkat lunak MAXQDA 2024 untuk triangulasi. Hasil penelitian mengidentifikasi enam tema utama, yaitu tacit knowledge sebagai inti kapabilitas relasional, ketergantungan relasional sebagai risiko bisnis strategis, mentoring sebagai mekanisme transfer kritis, kesenjangan program formal versus kebutuhan nyata, kesiapan junior leader yang bervariasi, dan urgensi kelembagaan suksesi serta dokumentasi pengetahuan relasional. Penelitian menghasilkan dua kontribusi teoretis orisinal, yaitu Relationship Capital Continuity Index (RCCI) dan Model 3-Layer Leadership Pipeline (3-LLP).
